International reward and recognition

A summary of the CIPD Research Report

This research report, written by Professor Stephen Perkins of London Metropolitan University, is one of three key pieces of research into aspects of international HRM. It is available to purchase online – please visit our bookstore for more information and to find out how to order.

This report is important because it focuses on the changing issues facing reward practitioners in an international context. Most employers face intense cost and quality competition because of globalisation. Organisations are increasingly focusing on performance and trying to ensure that employees are accountable and rewarded for their contribution. We are seeing a global pay-for-contribution approach emerge, if not for all employees, at least for middle and senior managers. Employers are examining new approaches to the mobilisation and deployment of talent as the cost of moving employees around the world increases.

Against this backdrop, Professor Perkins has conducted new research to look at how employers are responding to these and other global pressures and to offer guidance for practitioners to develop a way to deliver competitive advantage for their employers. Areas investigated include international reward and recognition strategy and processes and the future of international reward. Data were collected via an online survey and case study interviews with reward specialists in organisations such as Unilever, HelpAge International, BG plc and Honeywell. These practical insights suggest the need for managers dealing with reward issues to:

  • continue tackling underperformance
  • realise the potential for standardisation in pay systems
  • invest further in self-service IT-enabled reward management systems
  • enhance communications around effort-reward bargaining and management education to facilitate this
  • practice pragmatism around expatriate management
  • highlight opportunities and threats around notions of deferred compensation.
In addition to the in-depth research and findings from the survey, the report pulls together other recent research, academic literature and accounts of practice plus contact details for sources of additional information.
